Using the Case Study consider the following:
- The fundamental issues present in the case study
- What key theories are demonstrated?
- What are the specific communication issues? Explain with reference to relevant theories
- How might this situation have been different? Make recommendations to ensure the organisation learns from this situation.
Fundamental Issues
Organizational Behavior is the study of an individual and a group in an organization. An organization is affected by various factors like employee interaction, leadership, job performance and employee interaction. A study into the human behavior at workplace is necessary to understand the impact on performance, communication and leadership (Huczynski & Buchanan, 2010). All these factors play an important role in achieving business objectives. The case study is based on takeover of Chicken Inn restaurant by Chicken Inn Australia after being a franchise for the past 8 years.
Recently the organization has undergone certain changes in the management. The Restaurant has been taken over by Chicken Inn Australia. They have kept the old employees in the restaurant in order to maintain the quality. Two additional staff members were added into the team to deliver satisfactory services. The Following Issues are brought under notice in the recent time:
The staff members were speaking in their own language which is causing problem in understanding. Employees were wasting most of their time in gossiping about the inefficiency of the leader. Due to this Chloe was feeling left out in the organization.
The organization is facing problems due to lack of motivation among the employees. There is no proper structure in the organization. There is continuous disagreement among the employees which is bothering the overall process. It is affecting the overall productivity of the restaurant chain and causing distress among the employees.
Chloe felt left out in the organization and decided to quit the job. She didn’t felt connected to any of the employees due to communication gap. This is de-motivating the employees and causing hampered productivity. Existing staff is not cooperating with the employees hence affecting smooth transition in the overall process.
Under such a situation it is important to deploy an effective organizational behavior theory to improve the coordination among the employees. Currently the organization is undergoing severe loss due to inefficiency among the employees. There is a necessity to deploy an effective organizational structure in order to improve productivity.
As one can see that the organization lacks motivation among the employees. There is a necessity to incorporate an appropriate organizational structure that will help in motivating the employees. Motivation is one of the important exercises that are required in the organization to maintain discipline. According to the Maslow theory, one needs to follow a specific structure in order to gain satisfaction at work (Bratton, Sawchuk, Forshaw, Callinan, & Corbett, 2010). For gaining motivation it is important for an individual to fulfill the following structure. The theory specifically focuses on the following structure which states:
Physiological needs – These are the basic needs of an individual. It includes Breathing, food, water, sleep, etc. It is important for an organization to meet up with the basic needs in order to get satisfaction at work. It is necessary in an organization that an individual is satisfied at the basic level. This will help in ensuring maximum satisfaction (SKILLS, 2009). It is the first level of the basic structure where one specifically focuses on the basic requirements. Under the given case study it is essential for an individual to focus on the basic requirement. The manager has a responsibility to motivate the employees (Knights & Willmott, 2007).
Key Theories
Safety – These are the necessities related to Security of: body, employment, resources, morality, the family, health etc. It is important for an individual to look into the safety issues in one’s life. One can only proceed in life if he is satisfied with his job. Job security is one of the important components in the motivational theory. It is important for an individual to be given a sense of awareness in terms of job, health and family safety(Huse,2008).
Love and Belonging – All this is related with the sense of belongingness in an individual, it is important to create a mutual belongingness in the organization. This will allow in managing relationships. Chloe was feeling left out in the organization. This has affected her in managing relationship with the other members in the organization. It is important at the part of the manager to manage relationship among the employees(French, 2011).
Esteem – It is one of the important part in an organization where one need to focus on Self-esteem, confidence, achievement, respect of others, respect by others. In order to attain a sense of dignity it is important to ensure that the employees are able to feel a sense of belongingness in the organization. It is important that the employees are able to relate with each other and does not feel left out. The esteem related needs are associated with the organization responsibility to create dignity in their mind(Sinha, 2009).
Self-Actualization – These are the requirements in an individual that are related with Morality, creativity, spontaneity, problem solving, etc. After attaining the above mentioned needs it is important for an individual to gain a nature to resolve problems at their end. It is important for an individual to develop an effective procedure that will allow them to gain goal(Wilson, 2013).
Herzberg two factor theory states certain factors at the workplace that causes job satisfaction while separating the other factors causing dissatisfaction. The job satisfaction and dissatisfaction are two independent factors.
The Hygiene factors are those job factors that are essential for existence and motivation. They lead to positive long term impact in the organization. These factors are extrinsic to the work and cause an effective scenario in an organization. The Hygiene factors symbolize the psychological needs in the organization(Lee & Lawrence, 2013). Hygiene factors include:
- Pay
- Company Policies and Administrative Policies
- Fringe Benefits
- Physical Working Conditions
- Status
- Interpersonal Relations
- Job Security
Motivational factors are the factors that are important for motivating the employees to provide superior yield. These factors are called as satisfiers. It is important to motivate the employees who are working efficiently. The factors are important from the point of view of long term satisfaction in the organization(Bloisi, Cook & Hunsaker, 2007). The motivational factors include the following:
- Recognition
- Sense of Achievement
- Growth and Promotional opportunities
- Responsibility
- Meaningfulness of the work(Gagné & Deci, 2005).
One can see that the organization is undergoing communication issues. The employees are not communicating in English. It is causing complications in meeting the goals. The employees are not thinking progressively and resisting changes. This is affecting other employees in interaction. There are various problems in the organization that are caused due to miscommunication. Employees in the organization keep gossiping about the manger(Singh,2010). This has caused inefficiency in gaining goals. Employees were wasting most of their time in gossiping about the inefficiency of the leader. One can directly see communication gaps in the team. It is mostly due to an ineffective managerial practice in the organization.
For attaining success it is important for an organization to develop effective roadmap. The restaurant is recently taken over by the Australian Chain. Under such a situation it is important for the manger to conduct group activity. The group activity will allow the employees to communicate with each other. There are gaps in communication in the organization that are causing differences in opinion.
Moreover the manager needs to provide strict guidelines in term of communication language. English need to be made mandatory for the employees to communicate with each other. It is necessary to develop an effective plan for the organization in gaining efficiency(Miner, 2015).
Conclusion
To conclude, it is important for the organization to develop an effective framework in order to gain desired goals. In the given situation it can be seen that the organization is undergoing change. It is however important for the manager of Chicken Inn to manage effective practices at work. This will allow them in gaining desired goals on the long run. The report provides with an appropriate organizational theories (Maslow theory and Herzberg). These theories help an individual in understanding the needs of an individual. An organization can use these theories in their organization to gain efficiency at work. The organization is undergoing communication gaps. There are various problems in the organization that are caused due to miscommunication. In such a situation it is important for the organization to implement effective strategies in order to bring harmony. The report focuses into the human behavior at workplace is necessary to understand the impact on performance, communication and leadership. In this way the organization is able to gain long term sustainability.
